Barcelona và La Masia: Hình mẫu của thành công

Trên SVĐ của Levante tại Valencia một chiều muộn tháng 11 năm ngoái, một sự kiện chưa từng có tiền lệ trong lịch sử Barcelona đã diễn ra. Đó là bằng chứng đầy tự hào đánh dấu sự thành công của hệ thống đào tạo trẻ xứ Catalunya.

Đó là phút thứ 13 của trận đấu, khi Martin Montoya vào sân thay Dani Alves bị chấn thương, anh đã cùng với 10 cầu thủ Barcelona khác, những Messi, Fabregas, Iniesta, hợp thành đội hình thuần chất La Masia đầu tiên trong lịch sử.

Một đội hình gồm toàn các cầu thủ home-grown là giấc mơ thực sự mà không một CLB nào có thể theo kịp. Với những con người đó, Barcelona đã làm nên thời đại thành công chưa từng có trong lịch sử với 4 danh hiệu Liga và 2 Champions League trong 5 năm.

Cựu cầu thủ và HLV của Barcelona, huyền thoại Johan Cruyff, được thừa nhận rộng rãi như là người đã đặt nền móng cho thành công vĩ đại ấy vào cuối những năm 1980 và đầu 1990. Chiến lược gia người Hà Lan đã tái cấu trúc lại toàn bộ hệ thống đào tạo, từ những cầu thủ trẻ nhất cho tới những thành viên đội một; truyền đạt hệ tư tưởng sở hữu bóng và chuyền bóng nhanh, nền tảng tạo nên thương hiệu của Barcelona sau này.

Guillermo Amor, một cựu tiền vệ Barcelona, thành viên của hệ thống đào tạo trẻ đó, đã dành một phần lớn thời gian trong cuộc đời để tìm kiếm các tài năng cho Barca. Amor hiện đã 45 tuổi. Ông cũng là thành viên quan trọng của "Dream Team" do Cruyff lập ra, từng vô địch châu Âu năm 1992. Lúc này, Guillermo Amor là GĐ hệ thống đào tạo trẻ của CLB.

Dưới ánh nắng của trung tâm tập huấn Barca ngoài ngoại ô thủ phủ xứ Catalunya, Amor lý giải về quyết định kiên trì theo đuổi mô hình Barcelona và giới thiệu về những tố chất mà Barca tìm kiếm ở các cầu thủ trẻ mà họ muốn kí hợp đồng: "Trên tất cả là lối chơi, là phong cách, là hệ thống và đương nhiên là kết quả. Một cách hết sức tự nhiên, tất cả đều thấy rất nhiều cầu thủ trẻ của học viện đứng trên đỉnh cao. Và họ muốn tới đây để xem mọi thứ đã được thực hiện như thế nào."

Nói về phong cách của Barca là nói về việc kiểm soát bóng và luân chuyển bóng thật nhanh. Amor kể ông và các đồng nghiệp chỉ tìm tới những đứa trẻ đam mê chơi bóng và thực hành. Làm việc với bóng là tối quan trọng. Các cầu thủ trẻ ở La Masia dành hàng giờ trên những mặt sân rất nhỏ tập chuyền bóng một chạm với nhau. Hầu hết trong số những tài năng mà học viện thu nhận là từ thành phố và các vùng lân cận xứ Catalunya. Ngày nay, hệ thống đó đã phát triển rộng hơn. Người ta có thể tìm thấy các cầu thủ từ mọi nơi trên thế giới giống như Lionel Messi.

Những kế hoạch dài hạn

Bản thân Amor đã chơi 550 trận cho Barcelona trong 13 năm. Ông tiếp tục: "Tôi nghĩ khi bạn đưa về một cầu thủ trẻ, lý do là bởi bạn nhận thấy có những điều khác biệt. Bạn có thể nhận ra một cầu thủ bóng đá giỏi bất chấp tuổi đời rất trẻ của họ. Bởi những người thật sự giỏi đã rất thông minh khi mới 7 hay 8 tuổi."

"Bạn có cảm giác rằng bạn có thể làm việc với họ cùng hi vọng rằng bạn sẽ đạt được điều gì đó. Chúng tôi không hề nghĩ rằng một cầu thủ sẽ tiến thẳng lên đội một. Đây là một công việc đầy kiên nhẫn, một kế hoạch dài hạn."

Amor cũng ca ngợi sự phát triển của bóng đá ở xứ Catalunya và hệ thống tìm kiếm tài năng của CLB: "Đây là xứ sở mà sự phát triển của bóng đá luôn rất mạnh mẽ. Có một lượng lớn các đội bóng, có rất nhiều sự cống hiến và rất nhiều việc phải làm với các cậu bé."

Để đào tạo một cầu thủ trẻ thành một cầu thủ tiềm năng, Barca luôn kiên định trên con đường giáo dục của họ: "Chúng tôi luôn nói rằng con người đi trước sau đó mới là cầu thủ bóng đá. Mối quan tâm chính của chúng tôi luôn là con người. Barca quan tâm tới sự phát triển của một cầu thủ trên cả khía cạnh con người và khía cạnh vận động viên. Tôi nghĩ đây là nền tảng."

Khi được hỏi liệu hệ thống của Barca có còn sản sinh những Messi, Iniesta và Fabregas, Amor cho biết không có những mục tiêu cụ thể hàng năm liên quan tới số thành viên của học viện ra mắt đội một: "Sẽ đến lúc hoàn cảnh chỉ cho phép một cầu thủ làm được điều đó, lại có những năm có tới 4 hay 5 cầu thủ. Nhưng có thể có năm chẳng ai làm được. Chúng tôi làm việc để tạo ra những cầu thủ rất giỏi, những đội hình rất mạnh và những đội bóng cực kì xuất sắc."

Dựa trên đánh giá những thành công của đội một Barca trong vài năm qua, học viện của đội bóng rõ ràng đang làm việc rất tốt, cho tương lai của Barca, tương lai của Tây Ban Nha và tương lai của thế giới.
